Using three motivational theories from the textbook, identify the possible root causes of the performance issue.
In the last year, my organization has undergone a significant shift in its work environment, moving away from a hybrid model to one that predominantly requires employees to be in the office full-time. This transition has disrupted the positive work-life balance many employees have enjoyed, leading to a decline in overall morale and performance. In this discussion, I will delve into the possible root causes of this performance issue by applying equity, social cognitive, and expectancy theories.
Equity theory posits that individuals compare their input and outcomes to those of their colleagues, and any perceived inequity can lead to dissatisfaction and reduced motivation (McShane, 2020, p. 184). Due to the shift away from a hybrid work environment, several equity-related issues may have emerged. The first is inequitable work arrangements. The abrupt change to a full-time model may be seen as unfair, especially by employees who had negotiated flexible work arrangements before the transition. Those who feel they have lost out on work-life balance may experience reduced motivation. Second, is recognition and rewards discrepancies, where employees who previously excelled in a hybrid work environment may find their efforts going unnoticed or unrewarded in the new setup, leading to perceived inequity.
Social Cognitive theory focuses on the influence of social interactions, observational learning, and self-efficiency on individual behavior (McShane, 2020, p. 178). Employees may have had role models who demonstrated a healthy work-life balance in a hybrid work environment. The sudden shift to a full-time office model might lead to a loss of these positive role models, causing a decrease in employee motivation and well-being. Also, the transition may have eroded employees” confidence in their ability to effectively manage work and personal life. Reduced self-efficiency can impact performance as employees may doubt their capabilities in the new work environment.
Expectancy theory suggests that individuals are motivated to act in a certain way based on their expectations of the outcomes of their actions (McShane, 2020, p. 173). Employees may perceive that their efforts to maintain a work-life balance in a full-time office environment will not lead to improved well-being. This could lead to decreased motivation and performance. If employees believe that even if they perform well in the office, their efforts will not be recognized or rewarded as they were in the hybrid environment, they may lose motivation to excel. The importance an individual places on maintaining a positive work-life balance varies. Those who highly value work-life balance might experience a significant reduction in motivation if the shift disrupts this aspect.
Examine the possible causes for poor performance (technology, process, lack of knowledge, or skill).
I believe that the shift to full-time in-office work may have disrupted established remote work processes, leading to confusion and inefficiency. Employees may struggle with adapting to new workflows, causing a drop in productivity. The Hybrid model allowed employees some degree of autonomy in managing their work. The sudden change might have made them feel micromanaged, which can demoralize and reduce performance. One of the biggest problems that causes poor performance is leadership’s unwillingness to change. Employees may feel unsupported if leadership is not actively endorsing or facilitating the transition. Leaders who insist on maintaining traditional ways of working “butts in the seats” mentality can create a culture of resistance and hinder performance improvements. Also, suppose the leadership fails to communicate the reasons behind the shift effectively or does not provide a clear vision for the future. In that case, employees may become demoralized and uncertain, affecting their performance.
Citing the textbook, craft a performance plan.
The following performance improvement plan aims to address the issue above and create an environment that fosters motivation, engagement, and productivity. Provide specific feedback, which is information that refers to common behaviors that are aligned to specific outcomes (McShane, 2020, p. 180). It also allows the employees to understand their performance exceptions, areas of improvement, and how their contributions align and make specific impacts on the organizational goals. It also opens channels for dialogue, helping employees feel heard and valued. Another plan would be to set clear or SMARTER (Specific, measurable, achievable, relevant, time-framed, exciting, reviewed) performance goals (McShane, 2020, p. 179). Clear performance goals provide employees with a sense of purpose and direction. They help employees understand what is expected of them and provide a road map for success.
Provide a brief defense of why this plan has the most chance to improve the employee’s performance.
Regular feedback sessions and setting clear goals for employees can improve employee performance by fostering a culture of communication, alignment, and growth. Feedback sessions provide employees valuable insights into their work, helping them understand their strengths and areas needing improvement. This also gives a chance for the employees to voice their opinions on how they can achieve a better work-life balance with no more hybrid work. This constructive feedback further empowers employees to make targeted improvements and feel more engaged. Clear goals provide a sense of direction, purpose, and motivation, ensuring that employees understand what is expected of them in a full-time work environment and how their efforts will continue contributing to the organization’s success. Together, these practices enhance accountability, boost morale, and align individual organizational goals, increasing productivity, job satisfaction, and overall improved performance.
